| 内容記述 | 規模拡大や経営の多角化を通じて，これまで以上に雇用型経営が増加していくことが見込まれる農業法人において，適切な経営理念を策定・活用する必要性は高まることが考えられる。そこで，本稿では，企業的な農業法人6経営体を対象に，従業員への経営理念の浸透レベルと職務満足度の関係性を明らかにするため従業員へのアンケート調査を実施した。さらに，経営者が重視する経営理念の機能と職務満足度の関係性を明らかにするため農業法人の経営者にヒアリング調査を実施した。その結果，従業員への理念の浸透レベルや行動への影響度と職務満足度は関係性を有していることが明らかになった。また，経営理念の設定にあたり，経営者が内部向けの機能を重視している経営体と総合的な職務満足度に正の相関関係が認められた。これらのことから，従業員の総合的な職務満足度を高めるためには，経営者が，より組織内部向けの機能を重視した経営理念を掲げることが求められることが示唆された。農業法人の経営者は，本稿で解明した理念の浸透レベルや行動への影響度と関係性を有する要因を意識した労務管理を行っていくことで，従業員の職務満足度を向上させるような配慮が必要であると思われる。 | |||||

| 内容記述 | The purpose of this study is to clarify the relationship between the level of penetration of management philosophy to employees and job satisfaction in six agricultural corporations. In this study, we conducted a questionnaire survey to the employees and an interview survey to the managers of the agricultural corporations. As a result, it was found that there was a relationship between the level of penetration of the philosophy among employees and the degree of influence on their behavior and the level of job satisfaction. In addition, there was a positive correlation between the level of managementʼs emphasis on internally oriented functions and overall job satisfaction. Therefore, in order to increase the overall job satisfaction of employees, it is necessary for the management to set up a management philosophy that emphasizes more internal functions of the organization. It is necessary for the management of agricultural corporations to improve the job satisfaction of employees by conducting labor management that is aware of the factors that have a relationship with the level of penetration of the philosophy and the degree of influence on behavior as elucidated in this paper. |
